Having a long-term plan (even a 3 month vision would be helpful) that the team can execute against. Also, not blatantly copying products.
Pay is well under market, and don't look for timely raises. Artificially lengthened promotion schedules are also an issue.
Most of the people are genuinely great, but aside from a few key employees, most are very junior in their roles. No leaders.
