The leadership needs to support their employees by hiring people at an hourly rate that encourages them to work. Commissions should be structured in a way that actually rewards employees for their work, instead of punishing them for meeting or exceeding their goals.

Why do you feel undervalued and what would make you feel better about your compensation?

A higher hourly rate along with a per-application commissions payout structure will show employees that the company values their work. The current "commissions" structure makes agents have to work too hard for a very modest bonus. Payouts are volatile at best and never seem to reward workers.
