The culture at BofA is not likely to change, so I don't entertain fantasies about changing it. If you choose a smaller startup, you get the startup culture of long hours and frenetic work, but also personal interaction and reputation with all of the company members; it's like living in a small town and knowing everyone's business and reputation. A larger corp like BofA is more anonymous. There is no chance the CEO or upper management even knows my name or what I do, but the work is more even and sane. Usually.
There tends to be a significant amount of insularity among different groups/departments that can make working together difficult. Certain groups are somewhat notorious for blame and work-shifting, and try to avoid taking responsibility for anything they don't absolutely have to. So overall, there's a lot of CYA activity, which can be frustrating for those who don't like that culture (always having to be careful with emails, avoiding taking responsibility for honest mistakes, etc.) That would be the biggest thing about the culture I'd like to change.
Pay women equally to men in the same role & promote equally. I worked there 25 years & top ratings yet got $15-25k less than my male peers. Still a good wage, but not equal
A little more acknowledgement to the lower grades to make them feel that they make a difference.
I would use a sales focused approach. Not treat people like children.
