The culture is very toxic and the managers (and executives) do not treat people well and lack empathy. They follow favoritism and do not value employees who do well.
Stop the buddy network, hire some effective leaders who know how to make the company successful.

Why do you feel undervalued and what would make you feel better about your compensation?
Equity is very low and not real equity as it has to be cashed out yearly. The bonus has been poorly funded as well due to company perf.
