What does the leadership team need to get better at?
The leadership is a group of self absorbed ego driven individuals. There is no concern for the staffs success or well being
Stop creating a more and more hierarchical structure. You are in tech. People writing your software are much smarter than you. Trust me, all the management games, its crystal clear. We are not assembly line low level, semi skilled workers that Agile was built for. The ideas don't translate verbatim.

Why do you feel undervalued and what would make you feel better about your compensation?
Better benefits and variable payment
Insurance, job security,Good customers, background of the company
Pay is competitive, but with no 401k, stock options or upside the risk far out weighs the reward.
Nepotism, bureaucratic, groupism, anti-merit, if you are doing good work people look at you with suspicion and manager will try to do everything to hold you back.

Everyone is out for themselves. The executive team has created a culture of individualism.
What needs to change to make the company culture better?
We need leaders, not another procedure or process.
This place lacks culture unless you are part of the family. And yes I mean family.

Same problem resurfacing again and again. No proper coordination with all teams
