I had a heartbeat and pulse and therefore was hired.

Why do you feel undervalued and what would make you feel better about your compensation?

It is well known that Guard pays well below the industry standard. Either lessen the workload or pay more.

What's going wrong and how can it be improved?

Stop handing out promotions to your friends. Let people apply for and interview for leadership positions. It is not fair to your new employees to promote inexperienced people into leadership positions.
