Either better base pay, or accounts spread out equally within branches for the opportunity of a more fair commission plan
The company offers no way to advance one's pay unless one threatens to leave the company. Then and only then does the company step up.
clear directives to follow instead of the constantly moving target, stop playing the blame game and work to find and correct issues.

Lack of staffing, lack of knowlegdeable and skilled workers. Under trained employees lack of leadership despite having almost too many. Greed.
