A good base wage is the most important thing, Unfortunately with high inflation this is being erroded.
Why do you feel undervalued and what would make you feel better about your compensation?
I joined the company accepting a little lower comp than I expected only because I loved the culture, product and that we have a great team onboard. This opportunity had provided great exposure and I can learn a lot to progress in my career but comp raise hasn't satisfied me compared to my effort.

Based upon the market benchmarking and peer evaluation from other companies I am getting 28% underpaid which is a huge gap. There is no career succession planning or even a discussion. The new hires are getting paid 15 to 20% higher and there is no revision for us

Scheduling was easy and everyone was friendly.
5 interviews that are done close together and feedback in the process is given along the way. Also the interview panel is always diverse.

What's going wrong and how can it be improved?
Allow your staff the space to do the job they were hired for. Create a plan for the year as a team, collaboratively and work towards it. Changes and shifts will happen but try to stick to the plan and not veer off course when shiny objects arise.
