The yearly bonus should not just be based on performance/leadership - score for which comes form your supervisor. Rather it should be a combination of what your immediate team members rate you (albeit less weightage than supe's score) - in order to incentivize collaboration, spirited teamwork.
Leadership should consider soliciting 360 degree feedback for managers and managerial candidates instead of promoting those that are the least respected by the rest of the organization. Being good at brown-nosing and stealing other peoples work to impress upper management shouldn't be the criteria.

I feel overworked, underappreciated - for the amount of hours I work. Work is not all about money - money is important to survive yes but self-wroth/dignity/respect are key to ensuring one feels fairly compensated.

Focus more on quality of work/collaboration than pulling one another's leg behind the back. Stop selling ideas shared with them as their own tryna score points with management. Be compassionate/honest/upfront instead of fake

Incentivize teamwork/collaboration - pay more emphasis to people and interactions over processes and procedures.
Look at actual data trends for employee turnover for each manager. The working-level employee morale isn't improved when people leave because of poor management and the problem isn't addressed. It gets old waiting for a poor manager to get promoted to the next level to get away from them.

The pace and experience is good

Quality which nose dives because of unrealistic expectations of those at the bottom of the totem pole, this constant drive to squeeze every ounce of productivity come what may out of the workers causes workers to cut corners/hide facts from management which impacts quality in the long run
