The compesation is very variable, and I've never got the chance to get the 100% of my compensation due to diverse factors that are outside of my control.

What's going wrong and how can it be improved?

The management culture at my site would have to be completely overhauled. Working people into the ground by working them 12 to 16 hours a day and expecting them to perform safely and efficiently is not realistic.
