401k match isn't ideal. PTO is very bad. Bonus structure could be improved upon

If you work hard, show some initiative, be a good teammate the advancement opportunities will present themselves . So many people have risen through the ranks and so many people that have tenure in excess of 10-15-20-25 years and more. That is a statement in itself. That is my story!
