For the most part, everyone works hard and is kind and helpful to each other. We have been operating without a manager for several months now, which makes it feel somewhat chaotic at times but having strong leadership within our team helps.

Pay better reflecting contribution to the team/value to the company. Within the industry, we are paid well below average and while it's a great place to work, I would be a lot more comfortable with a higher salary. Also considering the cost of living in the area that we work!
