Why do you feel undervalued and what would make you feel better about your compensation?
People at the same title/time at the company have widely varying compensation. If you're friends with your manager, you make more money.
Fake "unlimited" time off scheme where you never accrue any paid time off and have to beg every time for permission. Americans already don't use their vacation time. This is a great way to make them use even less and make it uncomfortable to even ask.

What's going wrong and how can it be improved?
Sell well defined services and stick to it. No more one-offs or customized services just to get the client to sign. Really consider and correct the company culture.
