Base pay lags market benchmarks, and benefits don't offset this gap for senior roles. To improve retention, we need a tiered benefits structure based on seniority. Also, anchoring bonuses entirely to stock options is sub-optimal; equity should be an optional component, not mandatory

I think it's difficult to get a raise; there are too many steps involved in getting one, and that tends to discourage employees.
Annual performance evaluations do not allow for any sort promotion or pay, regardless of how consistent and outstanding your performance is. Any attempts to ask for it outside of a performance review are automatically shut down, leaving you with no tools or processes meant for this.
Have the evaluation according to the official timeline provided. Compared with the context and the situation in IT industry, my compensation is below average.
