Treat people with more respect. Start appreciating people also did excellent work building the company before they themselves joined.
I applied to work for them in cust srvc but then I saw a sales the Head of US Advertising role+applied to that but they told me I could only apply for the customer srvc role which I thought was undemocratic - is it because I am a woman? Who has the right to tell me that I can or can't apply?

Just follow the market. Let those with local knowledge decide what is appropriate. Also recognise high performance teams, not force the bell curve on local managers by making them downgrade good performers to upgrade high performers.
