I’m not sure how to improve the environment without removing some of upper management. They set the pace and the stress level.

They care about the product and are willing to do whatever it takes to get the job done. Giving up weekends and vacations.
What needs to change to make the company culture better?
Working at Relay Health (Atlanta) I have had to go months including weekends without a day off. Gave up my Christmas vacation to try and meet an unrealistic goal for a software release.
