Each has it's own unique situation as it is great with some and horrible with upper management

Become more Human and get to know your employees. Living in fear of your job is not a great experience.
Why do you feel undervalued and what would make you feel better about your compensation?
You dont hear from anyone unless you have done something wrong. Explaining it better and it be adjusted to reflect the market and other KPI's.
What needs to change to make the company culture better?
Have round table meetings. Listen to people that live in the markets where your located. Stop screwing the clients and empower people locally.
