It seems the only way to earn more (a step change) is to move

Uncompetitive salary, slower advancement compared to new employees (which are hired with better conditions than 90% of long time employees), no benefits, people are pressured into taking high responsibility roles without negotiating better conditions. No possibility to WFH for some departments

I entered Thales right after my masters, and it seems people with 3 year of experience joining the company get much better paid than I currently get after working here for 3 years.

Poor rates, lack of promotion

Talent not recognized only experience does !.

At my age with the responsibilities and the risk attached I think I am under paid and I should be given more incentives and more free shares
