There is just a negative attitude from the older operators that is being passed on to the new hires.

I constantly see how well we are doing as a company and the last few years we were given horrible raises.
What does the leadership team need to get better at?
Pushing employee development and training their successors. I don't mean having employees complete success factors. I mean developing individuals according to their goals and pushing employees to improve themselves.
