We need a more cohesive team, less talking negatively about others.

They for the most part, have it together and are dong a good job.
Why do you feel undervalued and what would make you feel better about your compensation?
The best way to increase one's salary is to skip from employer to employer. Loyality to the company has its perks -- but the rate of salary increase is not one of those.
