Improve salary (especially offers to potential employees), be more proactive and less reactive by listening to suggestions from the teams and approving projects before there is an customer driven need.
I like ice cream especially when its free :), In general the whole development team feels driven to improve without being driven to overwork ourselves and burn out providing a good work-life balance.
If I were to change companies today I would expect about 15% higher pay and yearly bonuses for a similar job. It is difficult to find good developers willing to be payed what we pay causing high turn over rates and hurting morale of those that do stick around.
