They have the best interest to make the company successful and are willing to go the extra mile to make sure that happens within their power. They are always willing to help their peers.

What does the leadership team need to get better at?

Goal setting needs to be a two-way conversation to determine feasibility given resources and other ongoing work. Empathy, recognition and appreciation for work done. Promote team members to take entitled PTOs.

Why do you feel undervalued and what would make you feel better about your compensation?

Bonuses cannot be entirely dependent on overall company growth. It needs to be looked at a granular level than that. There are teams that work very hard and long hours on work that are both planned and unplanned to deliver them but ultimately get less or no bonus due to company performance.
