With the current market, people more junior are making what people who have been in workforce for some time are making. Need to look at tenure and skills for everyone and right size.

That there are several components to it (base, bonus, equity). Helps to know you have different ways to earn especially if merits are low or BU doesn't do well, you might be able to make up some income in equity. If your BU does well, might be able to get paid more in bonus if not in merit.
