Market value pay for starters. We are paid below market value for most salaried positions above agent. Better incentives and bonuses that are actually tied to controllable factors of my role

already mentioned previously, pay a fair market salary, communicate better, implement positive changes, stop going on about how great the culture is here, when none of that feel good stuff is actually implemented at the lower levels
