What's going wrong and how can it be improved?

Micromanagement needs to go away. After two layoffs, there is always a fear of the next layoff and thus lack of trust in the management.

Why do you feel undervalued and what would make you feel better about your compensation?

Lack of transparency in the pay band. The data on the range of the pay (min,max) for a position based on the experience and skills should be made available.
