Why do you feel undervalued and what would make you feel better about your compensation?
The pay is less than other similar jobs nearby and the work conditions are not good

Then compensation is very bad. It is somewhat adequate when the incentive pay is added in but that is only the case when there's enough hours. So during slow times there isnt much incentive, and when your on vacation or taking sick time, or paid holidays you get base pay and it is grossly inadequate

It needs to start at the top big changes. An entirely new management team would be needed along with many front office changes

Strong Leadership and and better wages. Reward committed workers with full time instead of this ridiculous turn over rate because people can not live on 20 hrs a week. CEO brings home 9 million a year of course he has no worries about the single struggling mother trying to survive.

Upper management needs to listen to lower management, managers should not be working closing shifts and there should be more trained managers for depth.
